Develop a paper on the effectiveness of psychotherapy models for a specific disorder. 

The disorder can be depression ( in general or one type of depression); anxiety (or a specific anxiety disorder such as phobias), eating disorders (anorexia or bulimia); substance use disorders, etc.  NOTE : Use Cognitive-behavioral therapy (CBT) to treat GENERAL ANXIETY DISORDER

The paper should specify in the introduction, the disorder and its definition, and usual symptoms, and the types and names of psychotherapy models found to be effective in its treatment (literature search, may be 3 or 4 models). Cite the most convincing research: describe the sample, data collection, findings and conclusion of at least-four published studies. The studies may be (but do not have to be) on the same model; however, the research should be on one specific disorder. Critique each study—are these strong studies on effectiveness? What are the studies’ limitations?

Explain why the studies chosen support a specific model’s use. For example, has cognitive therapy for eating disorders been shown to be more effective than psychodynamic models because of the symptom of dichotomous thinking? Are there cultural implications that affect the model’s effectiveness?

Finally, describe the implications for your practice.

Eyeing the Future

Fanatically focusing on execution and brand. That’s how analysts describe the strategic approach of Warby Parker, a New York City eyewear startup that’s quickly disrupting the old-fashioned eyewear business. Co-founded in 2010 by David Gilboa and Neil Blumenthal (who are also now co-CEOs), Warby Parker has shown itself to be a fierce and successful competitor. Why? “One word, deliberate.”  They are disciplined about their brand, but embrace and exploit technology in disrupting the staid and conservative way eyewear has traditionally been sold. So what does Warby Parker do?

To appreciate what Warby Parker is doing, we need to look back at how the idea for the company came about. After leaving a $700 pair of Prada frames in a seat-back pocket on a flight while backpacking in Southeast Asia, Gilboa began questioning why he had a $200 iPhone in his pocket that had the technology to do a number of really cool things and yet replacing that pair of glasses—a technology that’s hundreds of years old—would cost way more than that $200 iPhone.57 (Links to an external site.) Like many other entrepreneurs, he believed there had to be a better way. His research exposed an industry that was a virtual monopoly with a very powerful eyewear supplier, thus the reason for the high-priced eyewear. Gilboa and a friend, who were both in Wharton’s MBA program, weren’t even sure they could take on such a powerful competitor until they teamed up with Blumenthal (also at Wharton). Blumenthal was rumored to know “more than pretty much anyone else in the world about how to work outside of the traditional eyeglass-supply chains.”  Well, it didn’t take long for the crew to start selling eyewear online from a Philadelphia apartment.

Future Vision

Today, Warby Parker designs and manufactures its own trendy, stylish frames and sells them directly to consumers over the Internet for an affordable $95 a pair. That price also includes prescription lenses, shipping, and a donation to VisionSpring, a not-for-profit where Blumenthal served as a director. The company has begun opening brick-and-mortar stores, with 11 open currently. Other growth plans include expanding their product mix, diversifying their frame selection into areas such as kids’ frames and glasses with progressive lenses, and exploring revolutionary technologies that would do eye exams online. Warby Parker was named Fast Company’s Most Innovative Company of 2015 and was honored as a finalist in the 2014 USA Today Entrepreneur of the Year. Another thing Warby Parker does is its “Buy a Pair, Give a Pair” program, which benefits visually-impaired individuals in developing countries. Meanwhile, to carry on the company’s success, Gilboa and Blumenthal will continue being disciplined in all they do, fanatically focusing attention on execution and brand. That future vision should help Warby Parker continue on its successful journey.

DECIDING WHETHER TO USE FLEXIBLE STAFFING

The Kaiser Manufacturing Company (KMC) has been in existence for over 50 years. Its main products are specialty implements for use in both the crop and dairy herd sides of the agricultural business. Products include special attachments to tractors, combines, discers, and add-on devices for milking and feeding equipment that enhance the performance and safety of the equipment.

KMC has a small corporate office plus four manufacturing plants (two in the Midwest and two in the south). It has a core workforce of 725 production workers, 30 clericals, 32 engineers and professional workers, and 41 managers. All employees are full-time, and KMC has never used either part-time or temporary workers. Those in charge of staffing feel very strongly that the strategy of using only a core workforce has paid big dividends over the years in attracting and retaining a committed and highly productive workforce. 

Sales have been virtually flat at $175 million annually since 2012. At the same time, KMC began to experience more erratic placement of orders for its products, making sales less predictable. This appears to be a reflection of more turbulent weather patterns, large swings in interest rates, new entrants into the specialty markets, and general uncertainty about the future direction and growth in the agricultural industry. Increased unpredictability in sales has been accompanied by steadily rising labor costs. This has been due to KMC’s increasingly older workforce, as well as shortages of all types of workers (particularly production workers) in the immediate labor markets surrounding the plants.

Assume you are the HR manager responsible for staffing and training at KMC. You have just been contacted by a representative of the Flexible Staffing Services (FSS) Company, Mr. Tom Jacoby. Mr. Jacoby has proposed meeting with you and the president of KMC, Mr. Herman Kaiser, to talk about FSS and how it might be of service to KMC. You and Mr. Kaiser agree to meet with Mr. Jacoby. At that meeting, Mr. Jacoby makes a formal presentation to you in which he describes the services, operation, and fees of FSS, as well as highlights the advantages of using a more flexible workforce. During that meeting, you learn the following from Mr. Jacoby.

FSS is a recent entrant into what is called the staffing industry. Its general purpose is to furnish qualified employees to companies (customers) on an as-needed basis, thus helping the customer implement a flexible staffing strategy. It furnishes employees in four major groups: production, clerical, technical, and professional/managerial. Both full-time and part-time employees are available in each of these groups. Employees may be furnished to the customer on a strictly temporary basis (“temps”), or on a “temp-to-perm” basis in which the employees convert from being temporary employees of FSS to being a regular employee of the customer after a 90- day probationary period.

For both the temp and temp-to-perm arrangements, FSS offers the following services. In each of the four employee groups it will recruit, select, and hire people to work for FSS, which will in turn lease them to the customer. FSS performs all recruitment, selection, and employment activities. It uses a standard selection system used for all applicants, composed of an application blank, reference checks, drug testing, and a medical exam (given after making a job offer). It also offers customized selection plans in which the customer chooses from among a set of special skills tests, a personality test, an honesty test, and background investigations. Based on the standard and/or customer assessments, FSS refers to the customer what it views as the top candidates. FSS tries to furnish two people for every vacancy, and the customer chooses from between the two. 

New hires at FSS receive a base wage that is like the market wage, as well as close to the wage of the customer’s employees with whom they will be directly working. In addition, new hires receive a paid vacation (one week for every six months of employment, up to four weeks), health insurance (with a 25% employee co-pay), and optional participation in a 401(k) plan. FSS performs and pays for all payroll functions and deductions. It also pays the premiums for workers’ compensation and unemployment compensation.

FSS charges the customers as follows. There is a standard fee per employee furnished of 1.55 x base wage x hours worked per week. The 1.55 is labeled “mark-up”; it covers all FSS’s costs (staffing, insurance, benefits, administration) plus a profit margin. On top of the standard fee is an additional fee for customized selection services. This fee ranges from .50 to .90 x base wage x hours worked per week. Finally, there is a special one-time fee for temp-to-perm employees (a finder’s fee of one month’s pay) payable after the employee successfully completes the 90-day probationary period and becomes an employee of the customer.

Mr. Jacoby concludes his presentation by stressing three advantages of flexible staffing as provided by FSS. First, use of FSS employees on an as-needed basis will give KMC greater flexibility in its staffing to match fluctuating product demand, as well as movement from completely fixed labor costs to more variable labor costs. Second, FSS provides considerable administrative convenience, relieving KMC of most of the burden of recruitment, selection, and payrolling.  Finally, KMC will experience considerable freedom from litigation (workers’ compensation, EEO, torts) since FSS and not KMC will be the employer.

After Mr. Jacoby’s presentation, Mr. Kaiser tells you he is favorably impressed but that the organization clearly needs to do some more thinking before they embarks on the path of flexible staffing and use of FSS as its provider. He asks you to prepare a brief preliminary report, including the following:

1. A summary of the possible advantages and disadvantages of flexible staffing.

2. A summary of the advantages and disadvantages of using FSS as a service provider.

3. A summary of the additional information you recommend gathering and using as part of the decision-making process.

Many US men have lost serious ground economically, making them less marriageable. Yes, men have lost economic ground largely due to their comparative lack of education. College-educated women, by contrast, live in social worlds where the proportions of marriageable men to marriageable women are more equivalent, because the men they find in their meet-markets typically enjoy more stable and higher incomes and embrace more egalitarian views of childcare and housework. Scenario
Wells Fargo was the darling of the banking industry, with some of the highest returns on equity in the sector and a soaring stock price. Top management touted the company’s lead in “cross-selling”: the sale of additional products to existing customers. “Eight is great,” as in eight Wells Fargo products for every customer, was CEO John Stumpf’s mantra.

In September 2016, Wells Fargo announced that it was paying $185 million in fines for the creation of over 2 million unauthorized customer accounts. It soon came to light that the pressure on employees to hit sales quotas was immense: hourly tracking, pressure from supervisors to engage in unethical behavior, and a compensation system based heavily on bonuses.

Wells Fargo also confirmed that it had fired over 5,300 employees over the past few years related to shady sales practices. CEO John Stumpf claimed that the scandal was the result of a few bad apples who did not honor the company’s values and that there were no incentives to commit unethical behavior. The board initially stood behind the CEO, but soon after received his resignation and “clawed back” millions of dollars in his compensation.

Further reporting found more troubling information. Many employees had quit under the immense pressure to engage in unethical sales practices, and some were even fired for reporting misconduct through the company’s ethics hotline. Senior leadership was aware of these aggressive sales practices as far back as 2004, with incidents as far back as 2002 identified.

The Board of Directors commissioned an independent investigation that identified cultural, structural, and leadership issues as root causes of the improper sales practices. The report cites the wayward sales culture and performance management system; the decentralized corporate structure that gave too much autonomy to the division’s leaders; and the unwillingness of leadership to evaluate the sales model, given its longtime success for the company.
